Career counselling is becoming a powerful navigation tool - it's no longer just a resume writing aid, it's a personalised GPS system that doesn't just tell you where you are, but helps you figure out where you WANT to be. Desislava Tsankova, Senior Recruitment Consultant at Manpower Bulgaria talks about the role of career counselling in building individual career paths and shares how the constant changes and technological advancements dictate the trends in this so important service - a catalyst for transformation.

How has career counselling changed in the era of AI, digitisation, and the entry of new generations into the workforce? 

Like everything, the role of career counselling is undergoing change in the context of dynamism, AI, digitalisation, and the changing expectations of individuals in today's job market.

Traditionally, career counselling has been more static, focused on providing advice and guidance based on individual skills, interests, and education. Contemporary career counselling has transformed into a strategic navigation tool. It combines the power of data with human insight.

AI and automation are changing the nature of work, digitalisation is creating new industries, and professionals must be prepared for multiple career transitions. Career counselling now integrates AI-led career assessments, advanced data analytics, strategic coaching, and personalised programs to help people make informed decisions. 

Another big shift comes from the expectations of new generations - Millennials and Gen Z aren't just looking for job security - they're looking for purpose, flexibility and alignment with their values. The role of career advisors is to navigate a workplace where hybrid models, digital collaboration and rapid innovation have become the norm. The focus is no longer just on employment, but on building fulfilling, adaptable careers in line with personal and professional aspirations. 

What are the main challenges for candidates today?

In today's job market, employers are looking for people who not only have the right technical skills, but also a high level of adaptability and a proactive attitude towards continuous learning.

One of the biggest challenges professionals face is the transition between industries. As new technologies disrupt traditional job roles, many employees are required to move into completely different fields. This can be intimidating, especially when the skills seem industry specific. Career counselling plays a critical role in helping professionals identify transferable skills, change their experience, and strategically enter new roles and fields.

Another pressing challenge is the rapid pace of technological advancement. AI, automation, and digital tools are redefining the skill sets needed for success. Career consultants help individuals assess their current options, develop a customised plan to enhance skills, and integrate technology into their workflow. 

What factors should you consider before making a career change?

Before making a career change, it is critical to take a thoughtful and strategic planning approach. Career counselling provides structure and expertise to ensure that such a change is not rushed, but well-analysed.

The first step on the path to a career change is conducting a comprehensive self-assessment. Understanding one's own strengths, skills, competencies, values and long-term aspirations is key. What drives you? What are the things that inspire you, and how do they align with your professional goals? What tasks or activities motivate you, and how do they connect to your potential new role?

Career counsellors help you gain clarity on these fundamental questions, with the goal that any changes you make are aligned with your true self and long-term goals and vision.

Beyond personal reflection, market research is critical. Not all industries are growing and not every emerging role has long-term stability. Career consultants provide insight into industry trends, promising careers and potential risks. They guide professionals through the practicalities - such as financial planning, certifications required and realistic timeframes in which a career change can take place. 

What skills are key to a successful career transformation?

Without a doubt, some of the key skills for a successful career change are adaptability and flexibility. The ability to continuously learn and develop has transcended traditional understanding - it is now the cornerstone of career sustainability.

Another important point is digital fluency. Candidates need to embrace with a deep understanding of how technology intersects with their industries. Regardless of professional background, integrating digital tools into the skill set is now a necessity to be competitive.

Beyond technical skills, creative problem solving is key. AI can streamline repetitive tasks, but it can't replicate the human capacity for innovation and ingenuity (yet). The ability to think outside the box, challenge conventional solutions, and deal creatively with complex problems is what defines successful professionals in the long run. As challenges grow in complexity, the demand for creative minds who can provide unique solutions will only intensify.

Emotional intelligence (EQ) has emerged as another distinguishing factor in career transformation. While technical expertise and digital skills are essential, the ability to communicate, empathise and navigate interpersonal dynamics is increasingly valuable - especially for leadership roles. 

How do today's business leaders navigate the ever-changing business environment?

Leadership in today's business world is no longer about hierarchy, control or management - it's about vision, adaptability and the ability to inspire diverse, multi-generational teams. The most successful leaders are no longer those who simply manage operations, but those who foster innovation, drive transformation, and build sustainable, future-focused organisations. 

Today's leaders must manage a workforce that includes multiple generations, with different work styles, values and expectations. Currently five generations coexist in the workplace - each shaped by different cultural, technological and economic experiences. From Baby Boomers who value structure and face-to-face interaction to Gen Z professionals who prioritize flexibility, purpose and digital integration, leaders must master the art of alignment. The challenge isn't just in bridging differences, but in leveraging them as strengths.

Today's leaders must not only embrace and integrate technology, but also inspire their teams to view innovation as an opportunity, not a threat. Yet technology alone does not lead to success - people do. In an age of digital transformation, leaders must ensure that technology boosts productivity rather than overwhelms employees. Instead of fearing AI as a disruptor, forward-thinking leaders position it as an amplifier of human potential - freeing employees from repetitive tasks so they can focus on creativity, strategy and customer experience.

Adaptability and flexibility are critical for business leaders. Flexible leadership means making real-time decisions based on changing market dynamics.
